Beyond Charismatic Authority: Kyai-Led Human Resource Development and Organizational Continuity in Indonesian Pesantren

Abstract

This study investigates how organizational continuity is constructed within Indonesian pesantren, traditionally explained through the charismatic authority of the kyai as the primary source of institutional sustainability. While existing literature emphasizes personal religious legitimacy, it provides limited explanation of how continuity is systematically produced through organizational mechanisms across generations. This study focuses on Pesantren Riyadlul ‘Ulum Wadda’wah Condong, Indonesia, examining how kyai leadership, human resource development, value transmission, and knowledge circulation sustain institutional continuity. A qualitative single-case study design was employed. Data were collected through in-depth interviews, participant observation, and document analysis involving kyai, institutional leaders, and educators. Data were analyzed thematically to identify mechanisms supporting continuity. The findings reveal that continuity is not solely dependent on charismatic authority but is constructed through an integrated institutional system consisting of four mechanisms: leadership institutionalization, cadre formation, value transmission, and knowledge circulation. These mechanisms operate through structured delegation, weekly deliberation forums (rapat pimpinan), training programs (PGM and IHT), rotational assignments (kepernahan), mentoring practices, and collective-collegial governance. The study proposes the Kyai-Led Institutional Continuity Framework (KLICF), conceptualizing continuity as a self-reinforcing system of institutional mechanisms. The framework extends Weber’s theory of routinization of charisma by showing that routinization is not a passive historical process but an intentionally designed organizational strategy. It also contributes to organizational learning theory by demonstrating that knowledge transfer in pesantren is structural, cultural, and value-driven. This study shifts the understanding of pesantren sustainability from a charisma-centered explanation toward an institutional systems perspective and contributes to literature on Islamic educational leadership and human resource development.
